摘要：研究基于组织支持理论,运用问卷调查和半结构访谈相结合的混合研究方法,系统剖析高校实验教师队伍建设的现状特征与困境。研究发现,当前相关研究正从基础支持向战略协同转型,而队伍建设的困境主要表现为工具性、发展性和情感性3个方面的系统性缺失。尽管不同群体间存在体验差异,但在强化资源投入、改革评价机制等方面具有普遍共识。研究建议从夯实数字化基础、优化绩效体系、强化角色认同、构建协作机制等方面着手,系统提升实验教师队伍建设的可持续性与专业化水平,为高校实验教学改革提供支持。
Based on organizational support theory,the study adopts a mixed research method combining questionnaire surveys and semi-structured interviews to systematically analyze the current characteristics and dilemmas in the development of experimental teaching faculty in universities.The findings reveal that relevant research is transitioning from focusing on basic resource support toward alignment with institutional strategic goals.However,faculty development still faces systemic gaps in instrumental,developmental,and emotional support.Despite differences in experiences among various groups,there is a general consensus on strengthening resource investment and reforming evaluation mechanisms.The study proposes a comprehensive strategy that includes strengthening the digital infrastructure,optimizing the performance evaluation system,enhancing professional identity,and establishing collaborative mechanisms,in order to systematically improve the sustainability and professionalism of experimental teaching faculty and support the reform of experimental teaching in universities.
